Dựa trên Lý thuyết Giao dịch về Căng thẳng và Đối phó và Lý thuyết Bảo toàn nguồn lực, nghiên cứu nhằm đo lường ảnh hưởng của mức độ phức tạp nhiệm vụ tới nghỉ việc thầm lặng thông qua biến trung gian là kiệt sức công việc, cùng với vai trò điều tiết ở các giai đoạn tâm lý-hành vi khác nhau của trao quyền tâm lý và nhúng sâu vào công việc. Sử dụng mô hình CB-SEM để đo lường, dữ liệu được thu thập từ 375 cá nhân làm việc theo hình thức toàn thời gian tại các doanh nghiệp khởi nghiệp (Startup) trong giai đoạn 09–12/2025 tại Hà Nội, Đà Nẵng và TP.HCM. Kết quả chỉ ra mức độ phức tạp nhiệm vụ ảnh hưởng tích cực thông qua biến trung gian kiệt sức công việc đến nghỉ việc thầm lặng, song các tác động này được làm suy yếu bởi trao quyền tâm lý và nhúng sâu vào công việc. Ngoài ra, kết quả phân tích đa nhóm cho thấy các mối quan hệ trong mô hình có mức độ tác động khác nhau giữa các nhóm nhân viên có thâm niên khác nhau. Các khuyến nghị tập trung vào việc thiết kế công việc hợp lý, giảm kiệt sức, tăng cường trao quyền tâm lý và nâng cao nhúng sâu vào công việc trong môi trường làm việc tại Việt Nam được đưa ra
