Mục tiêu của bài báo này là nghiên cứu tác động của các chính sách nhân sự và môi trường làm việc đến sự tái thích nghi công việc và ý định rời bỏ tổ chức của các giảng viên du học trở về. Với cỡ mẫu gồm 242 giảng viên sau khi đi du học trở về, bài viết sử dụng mô hình hồi quy tuyến tính để kiểm định mối quan hệ trực tiếp và phương pháp của Baron và Kenny để kiểm định mối quan hệ trung gian trong mô hình. Kết quả nghiên cứu cho thấy môi trường làm việc có tác động mạnh nhất, tiếp đến là chính sách sử dụng và phát triển năng lực nghề nghiệp có tác động yếu hơn, trong khi chính sách đãi ngộ động viên không có tác động đến sự tái hòa nhập và ý định rời bỏ tổ chức. Ngoài ra, sự tái hòa nhập công việc là biến trung gian trong mối quan hệ giữa ý định rời bỏ tổ chức với môi trường làm việc và với chính sách sử dụng và phát triển năng lực nghề nghiệp. Nghiên cứu này không chỉ đóng góp về mặt lý thuyết trong lĩnh vực quản trị nhân sự quốc tế mà còn có ý nghĩa thực tiễn đối với các trường đại học Việt Nam trong việc giúp các giảng viên sau khi trở về tái hòa nhập tốt công việc và giữ chân nguồn nhân lực quý giá này.
