Nghiên cứu mối quan hệ giữa công bằng tổ chức và hành vi công dân trong tổ chức: Vai trò nào cho quá trình trao đổi lãnh đạo - thành viên?

Tóm tắt

Nghiên cứu này xem xét trao đổi lãnh đạo - thành viên với vai trò trung gian trong mối quan hệ giữa công bằng tổ chức và hành vi công dân trong tổ chức. Qua khảo sát mẫu gồm 279 nhân viên hoạt động trong lĩnh vực thương mại và dịch vụ tại các doanh nghiệp vừa và nhỏ ở Việt Nam, kết quả chỉ ra rằng công bằng phân phối là yếu tố dự báo trao đổi lãnh đạo - thành viên mạnh mẽ hơn công bằng tương tác hay công bằng thủ tục. Ngoài ra, trao đổi lãnh đạo - thành viên có mối quan hệ ý nghĩa với hành vi tận tình, lịch thiệp, phẩm hạnh công dân và lương tâm. Trong mối quan hệ công bằng tổ chức với hành vi công dân, công bằng tương tác ảnh hưởng tích cực đến tất cả các khía cạnh của hành vi công dân trong tổ chức; công bằng phân phối ảnh hưởng tích cực đến phẩm hạnh công dân; công bằng thủ tục cũng tác động tích cực đến phẩm hạnh công dân nhưng có ảnh hưởng tiêu cực đến hành vi lịch thiệp và cao thượng. Tuy nhiên, kết quả nghiên cứu cho thấy trao đổi lãnh đạo - thành viên không đóng vai trò trung gian trong mối quan hệ giữa công bằng tổ chức và hành vi công dân trong tổ chức. Các phát hiện của nghiên cứu có ý nghĩa đối với thực tiễn quản trị nhân sự vì nó cho phép các nhà quản lý có kế hoạch hành động thích hợp để tạo ra các hành vi làm việc mong muốn của nhân viên.
