Tóm tắt

Dựa trên lý thuyết động lực của sự sáng tạo, nghiên cứu này đề xuất động lực nội tại và tự tin sáng tạo tác động cùng chiều đến sự sáng tạo, đồng thời xem xét tác động gián tiếp của quyền tự quản công việc đến sự sáng tạo thông qua tự tin sáng tạo và động lực nội tại. Hơn nữa, nghiên cứu còn kiểm định vai trò điều tiết hỗn hợp của động lực hướng đến xã hội. Với dữ liệu khảo sát từ 323 nhân viên đang làm việc trong ngành công nghệ thông tin, kết quả cho thấy quyền tự quản công việc ảnh hưởng trực tiếp đến động lực nội tại và tự tin sáng tạo, đồng thời tác động gián tiếp đến sự sáng tạo của nhân viên thông qua động lực nội tại và tự tin sáng tạo. Cả ba động lực chính là tự tin sáng tạo, động lực nội tại và động lực hướng đến xã hội đều tác động tích cực đến sự sáng tạo theo mức độ giảm dần. Thêm vào đó, động lực hướng đến xã hội củng cố ảnh hưởng của tự tin sáng tạo lên sự sáng tạo. Tuy nhiên, động lực hướng đến xã hội không điều tiết mối quan hệ giữa động lực nội tại và sự sáng tạo của nhân viên.
