Xung đột mối quan hệ và hành vi chia sẻ kiến thức: Vai trò điều tiết của lãnh đạo định hướng kiến thức

Chia sẻ kiến thức đóng vai trò quan trọng trong việc tăng cường lợi thế cạnh tranh của tổ chức. Tuy nhiên, vì nhiều lý do khác nhau, nhân viên có thể miễn cưỡng khi tham gia vào quá trình chia sẻ kiến thức. Xung đột mối quan hệ giữa các cá nhân là một hiện tượng phổ biến tại nơi làm việc, nhưng tác động của nó đối với hành vi chia sẻ kiến thức vẫn chưa được nghiên cứu một cách toàn diện. Mục tiêu của nghiên cứu này là đánh giá ảnh hưởng của xung đột mối quan hệ đến hành vi chia sẻ kiến thức của nhân viên, đồng thời khám phá vai trò điều tiết của phong cách lãnh đạo định hướng kiến thức trong mối quan hệ này. Nghiên cứu sử dụng mẫu khảo sát gồm 202 nhân viên ngành ngân hàng, một khối ngành kiến thức chuyên sâu. Phần mềm SmartPLS được áp dụng để phân tích mô hình đo lường và mô hình cấu trúc. Kết quả chỉ ra rằng xung đột mối quan hệ có tác động tiêu cực đến hành vi chia sẻ kiến thức ẩn và kiến thức hiện của nhân viên. Đặc biệt, phong cách lãnh đạo định hướng kiến thức được xác định có khả năng làm giảm thiểu tác động tiêu cực của xung đột mối quan hệ đối với hành vi chia sẻ kiến thức hiện. Dựa trên những phát hiện này, bài nghiên cứu đề xuất các hàm ý quản trị nhằm thúc đẩy hành vi chia sẻ kiến thức trong tổ chức
