Tóm tắt

Trong bối cảnh thị trường biến đổi mạnh mẽ, cả tổ chức và năng lực cá nhân đều đóng vai trò then chốt trong việc thích ứng và đáp ứng thay đổi. Dựa trên lý thuyết học tập xã hội, nghiên cứu này đánh giá tác động của tổ chức học tập đến năng lực và hiệu suất làm việc của nhân viên, đồng thời xem xét vai trò điều tiết của lãnh đạo đổi mới. Dữ liệu được thu thập từ 338 người lao động tại các doanh nghiệp thuộc nhiều lĩnh vực khác nhau ở Việt Nam. Kết quả phân tích bằng PLS-SEM cho thấy tổ chức học tập có ảnh hưởng tích cực đến năng lực cá nhân, trong khi năng lực cá nhân và lãnh đạo đổi mới đều tác động đáng kể đến hiệu suất làm việc. Đặc biệt, lãnh đạo đổi mới đóng vai trò điều tiết quan trọng, giúp chuyển hóa năng lực cá nhân thành hiệu suất thực tế trong bối cảnh tổ chức học tập. Nghiên cứu này góp phần mở rộng lý thuyết học tập xã hội trong môi trường doanh nghiệp Việt Nam và đưa ra các hàm ý quản trị về việc xây dựng văn hóa học tập, đồng thời phát huy vai trò lãnh đạo đổi mới nhằm nâng cao hiệu suất nhân viên
