Grounded in Social Exchange Theory and Upper Echelons Theory, this study examines the impact of digital leadership (DL) on the sustainability of small and medium-sized enterprises (SMEs) through the mediating roles of ESG management (EM) and employees’ attitudes toward job performance (AT). Data were collected from 135 managers and employees of SMEs in Ho Chi Minh City and analyzed using the PLS-SEM method. The results indicate that digital leadership has a positive effect on EM, AT, and sustainability, while EM and AT serve as important mediators in this relationship. The study highlights that digital leadership influences sustainability not only directly but also indirectly through organizational and behavioral mechanisms. From a practical perspective, managers should strengthen digital capabilities and integrate ESG management into their strategies to enhance sustainable performance
