Kích thích trí tuệ của quản lý và sự sáng tạo của cấp dưới: Vai trò của điều chỉnh nhiệm vụ và tự tin sáng tạo

Mặc dù kích thích trí tuệ của quản lý ảnh hưởng đến sự sáng tạo của cấp dưới, nhưng mối quan hệ này không nhất quán. Vì vậy, mục đích của nghiên cứu này là khám phá và kiểm định vai trò trung gian của sự điều chỉnh nhiệm vụ và vai trò điều tiết của tự tin sáng tạo của cấp dưới để hiểu sâu hơn mối quan hệ này. Dựa vào mô hình năng lực - động lực - cơ hội, nghiên cứu này giải quyết mối quan hệ không nhất quán giữa kích thích trí tuệ của quản lý và sự sáng tạo của cấp dưới bằng cách kiểm định vai trò trung gian của điều chỉnh nhiệm vụ và vai trò điều tiết của tự tin sáng tạo. Nghiên cứu này sử dụng SEM để kiểm định các giả thuyết. Kết quả nghiên cứu cho thấy điều chỉnh nhiệm vụ là trung gian liên kết ảnh hưởng của kích thích trí tuệ của quản lý đến sự sáng tạo của cấp dưới. Nghiên cứu này là một trong các nghiên cứu đầu tiên cung cấp bằng chứng cho thấy điều chỉnh nhiệm vụ là cơ chế trung gian liên kết tác động của quản lý đến sự sáng tạo của cấp dưới. Hơn nữa, tự tin sáng tạo củng cố tích cực mối quan hệ này. Kết quả nghiên cứu này cung cấp bằng chứng cho thấy sự tương tác giữa tự tin sáng tạo và kích thích trí tuệ của quản lý sẽ giúp nhân viên đạt được mức hiệu suất sáng tạo cao hơn.
